Study: Meaningful responsibility linked to reduced ICU nurse turnover

Intensive care unit nurses are less likely to quit when leaders trust them with meaningful responsibility, a study found. The researchers followed 420 full-time ICU nurses for 26 months at a large U.S. hospital system. They analyzed data from electronic health records recording nurses’ care activities. Nurses were less likely to quit when they held greater primary responsibility for patient care. A 10% increase in responsibility lowered the likelihood of quitting by more than 54%. When nurses received help from teammates during a shift, the odds of them quitting decreased significantly. Co-worker support lessened their workload while also improving the work experience. The authors suggest leaders pay attention to whether nurses’ work gives them a sense of ownership and whether colleagues assist when pressure rises. (Harvard Business Review article, 5/26/26)
